Come costruire offerte competitive negli USA e cosa si aspettano i candidati.
Benchmark per ruolo e città
Usate dati di mercato USA al percentile giusto per la città specifica. Le griglie italiane non sono confrontabili: un plant manager o un direttore commerciale USA si paga ai valori del mercato americano.
Retribuzione variabile
I profili senior si aspettano un bonus annuale (% target sulla base) con metriche chiare; i commerciali una base più provvigioni con quote realistiche.
Incentivi di lungo periodo per aziende non quotate
I gruppi familiari italiani raramente assegnano azioni. Alternative: LTIP monetari, phantom stock, bonus di retention differiti o profits interests in una LLC.
Assicurazione sanitaria
Il benefit più importante per i candidati USA. Il datore paga di solito gran parte del premio; la copertura famiglia supera in media i 25.000 $ l'anno di premi totali.
Piano pensionistico
Un 401(k) con contributo del datore è lo standard. Molti Stati (es. California, Illinois, Oregon) obbligano chi non ha un piano ad aderire al programma statale di auto-IRA.
Ferie
Offrite 15–25 giorni di PTO più festività per i ruoli senior. Molti Stati e città impongono giorni di malattia retribuiti.
Trasparenza e parità retributiva
Gli annunci devono indicare il range retributivo in California, Colorado, Hawaii, Illinois, Maryland, Massachusetts, Minnesota, New Jersey, New York, Vermont, Washington e Washington D.C., e in alcune città dell'Ohio; il Delaware dal 2027. Molte giurisdizioni vietano di chiedere la retribuzione passata. Le leggi sulla parità impongono pari retribuzione per lavoro comparabile, indipendentemente dal genere o da altre caratteristiche protette.

- Definite un bonus target con 3–5 metriche chiare.
- Aggiungete un incentivo di lungo periodo (LTIP monetario o phantom equity) con maturazione in 3–4 anni per trattenere.
- Offrite una buona assicurazione sanitaria, il match 401(k) e almeno 20 giorni di PTO.
- Prevedete un sign-on o una compensazione se il candidato perde bonus o azioni.

How to build competitive U.S. offers and what U.S. candidates expect.
Benchmark by role and city
Use U.S. market data at the right percentile for the specific city. Italian pay grids don't translate: a U.S. plant manager or sales director is priced on U.S. market rates.
Variable pay
Senior hires expect an annual bonus (target % of base) with clear metrics. Sales roles expect base plus commission with realistic quotas.
Long-term incentives for private companies
Italian family-owned groups rarely grant shares. Alternatives: cash long-term incentive plans, phantom stock, deferred retention bonuses or profits interests in an LLC.
Health insurance
The single most important benefit for U.S. candidates. Employers typically pay most of the premium; family coverage costs over $25,000 a year in total premiums on average.
Retirement plan
A 401(k) with an employer match is standard. Many states (e.g., California, Illinois, Oregon) require employers without a plan to offer the state auto-IRA program.
Paid time off
Offer 15 to 25 days of PTO plus holidays for senior roles. Many states and cities require paid sick leave.
Pay transparency and fair pay
Job postings must include a salary range in California, Colorado, Hawaii, Illinois, Maryland, Massachusetts, Minnesota, New Jersey, New York, Vermont, Washington and Washington D.C., and several Ohio cities; Delaware follows in 2027. Many jurisdictions ban asking about salary history. Pay equity laws require equal pay for comparable work regardless of gender or other protected traits.
